This master’s thesis examines the factors influencing employee motivation at Slovenia Railways. The thesis includes a review of professional and scientific literature related to employee motivation, working conditions, financial and non-financial factors, as well as approaches for creating a positive work environment.
In the empirical part of the thesis, a survey was conducted among employees of Slovenia Railways. A total of 443 respondents participated in the research. The results showed that employee motivation is influenced primarily by non-financial factors and working conditions. Employees gave the most positive evaluations to workplace safety, clearly defined work tasks, relationships between coworkers, mutual respect, autonomy at work, and a sense of purpose in their work. High scores were also achieved in the section related to employee motivation and work engagement.
The greatest dissatisfaction was identified in the area of financial factors, especially regarding fairness of pay, transparency of the reward system, and additional financial compensation for increased workload. Financial factors were the lowest-rated section in the research, while employee motivation and engagement still remained very high. The results therefore indicate that financial factors do not have a major impact on increasing employee motivation at Slovenia Railways. The first hypothesis, which assumed that financial incentives do not influence higher employee motivation, was confirmed. The second hypothesis, related to the positive influence of non-financial job characteristics on employee motivation, was also confirmed.
Based on the research results, it was concluded that employee motivation cannot be explained solely by salary and financial incentives. The most important factors influencing employee motivation are good interpersonal relationships, mutual respect among employees, work organization, workplace safety, autonomy at work, and a generally positive work environment.
