Abstract
V magistrskem delu raziskujem usklajevanje poklicnega in družinskega življenja visoko izobraženih žensk v zasebnem sektorju ter ključne dejavnike, ki vplivajo na njihove odločitve glede starševstva. V teoretičnem delu obravnavam koncept usklajevanja dela in družine ter dejavnike na makro, mezo in mikro ravni, med katerimi izpostavljam družinske politike, zakonodajo, organizacijsko kulturo, fleksibilne oblike dela in spolno delitev dela. Posebno pozornost namenjam tudi vprašanju odločanja o starševstvu, kariernim posledicam materinstva, negotovosti zaposlitve ter družbenim pričakovanjem, povezanim z usklajevanjem kariere in zasebnega življenja. Empirični del temelji na kvalitativnem raziskovalnem pristopu, v okviru katerega sem izvedla polstrukturirane intervjuje z visoko izobraženimi ženskami, zaposlenimi v zasebnem sektorju. V raziskavi so me zanimale njihove izkušnje z delovnimi zahtevami, doživljanje materinstva, usklajevanje različnih življenjskih vlog ter vpliv organizacijskih in družbenih pričakovanj na vsakdanje življenje in karierne odločitve. Rezultati prikazujejo, kako sogovornice doživljajo intenzivnost sodobnega delovnega okolja, stalno dosegljivost in pritiske po produktivnosti, ki se prepletajo z materinstvom, skrbstvenim delom in organizacijo družinskega življenja. Na podlagi ugotovitev opozarjam na velik pomen organizacijske podpore, vključujočih kadrovskih praks ter širšega družbenega razumevanja izzivov, s katerimi se srečujejo ženske v sodobnem delovnem okolju.

Title:Work-family balance of highly educated women in the private sector
Abstract:
This master’s thesis explores the work–family balance of highly educated women employed in the private sector and examines how working conditions, organizational culture, and social expectations influence their decisions regarding motherhood. The theoretical section explores the concept of work-family balance and factors affecting it at the macro, meso, and micro levels, including family policies, legislation, organizational culture, flexible working arrangements, and the gendered division of labor. Particular attention is also given to decision-making about parenthood, the career consequences of motherhood, employment insecurity, and societal expectations related to balancing career, family, and private life. The empirical part is based on a qualitative research approach, utilizing semi-structured interviews conducted with highly educated women working in the private sector. The research focused on their experiences with work demands, balancing different life roles, perceptions of motherhood, and the influence of organizational and societal expectations on their daily lives and career decisions. The findings show that participants often experience high work intensity, constant availability, and productivity pressures, which intersect with motherhood, caregiving work, and the organization of family life. Ultimately, the results emphasize the importance of organizational support, inclusive human resource practices, and a broader social understanding of the challenges highly educated women face when balancing professional and private lives in the modern work environment.
