Vloga MČV pri oblikovanju dela od doma po pandemiji : magistrsko delo

Abstract
Številna podjetja so po pandemiji ohranila delo od doma kot eno možnih oblik opravljanja dela. Spremembe, ki jih je samo preoblikovanje dela zahtevalo, so predstavljale velik izziv tudi za področje menedžmenta človeških virov. Namen magistrskega dela je pridobitev vpogleda v vlogo, ki so jo pri sami implementaciji fleksibilne oblike dela zavzeli strokovnjaki MČV. Opravljenih je bilo sedemnajst intervjujev v desetih različnih podjetjih, v katerih so sodelovali tako kadroviki kot zaposleni, ki se dela od doma poslužujejo. Empirični del se osredotoča na oblikovanje delovnih mest, zagotavljanje dobrega počutja zaposlenih, značilnosti dela od doma in prispevek menedžmenta človeških virov pri uspešnem opravljanju dela od doma. Drugi del naloge predstavlja raziskava o procesu preoblikovanja dela. Rezultati kažejo, da kadroviki z vključevanjem, s koordiniranjem in z mentoriranjem lahko veliko pripomorejo k uspešnosti procesa preoblikovanja in da je delo od doma ugodna rešitev tako za delodajalce kot zaposlene. Zaposleni so načeloma zadovoljni s preoblikovanim načinom, vendar se kaže potreba po naklonjenosti vodstva do dela od doma in po podpori v obliki nudenja ustrezne opreme ter večjih dodatkov. V rezultatih so vidne možnost izboljšav, ki nagovarjajo kadrovike k poenotenju določenih ukrepov tako na naslovu podjetja kot pri delu od doma. Hkrati pa rezultati namigujejo tudi na pomembnost merjenja pripadnosti, kjer lahko zaznamo velike razlike med posameznimi generacijami.

Title:The role of HRM in shaping remote work after the pandemic
Abstract:
Many companies have maintained remote work as one of the possible forms of work after the pandemic. The changes required by the transformation of work itself posed a great challenge also in the field of human resource management. The purpose of the master's thesis is to gain insight into the role that HR experts have taken on in the implementation of flexible forms of work. Seventeen interviews were conducted in ten different companies, involving both HR professionals and employees who utilize remote work. The empirical part focuses on job design, ensuring employee well-being, characteristics of remote work and the contribution of human resource management to the successful performance of remote work. The other part of the task presents research on the transformation process of work itself. The results show that HR professionals can greatly contribute to the success of the transformation process through involvement, coordination and mentoring, and that remote work is a favorable solution for both employers and employees. Employees are generally satisfied with the transformed mode, but there is a need for management's receptiveness to remote work and support in the form of providing appropriate equipment and greater benefits. The results show the possibility of improvements that address HR professionals is to unify certain aspects both at the company level and in remote work. At the same time, the results also suggest the importance of measuring commitment, where we can observe significant differences between individual generations.
