Abstract
Magistrsko delo raziskuje izkušnje tranzicije v upokojitev, spreminjanje profesionalne identitete znotraj tranzicije v upokojitev ter vključenost v načrtovanje nasledstva na delovnem mestu. Raziskovalni problem je aktualen zaradi povečevanja deleža starejših zaposlenih in zagotavljanja kontinuitete dela. Namen magistrske naloge je bil raziskati izkušnje vključenosti v načrtovanje nasledstva na delovnem mestu in izkušenj spreminjanja profesionalne identitete v tranziciji v upokojitev. Analiza strokovne literature je pokazala, da v slovenskem prostoru ni raziskav, ki bi celostno obravnavale tranzicijo v upokojitev, spreminjanje profesionalne identitete in načrtovanje nasledstva kot medsebojno povezane pojme. Obstoječe študije so omejene predvsem na posamezne vidike, kot so tranzicija v upokojitev ali načrtovanje nasledstva v okviru družinskega podjetništva ali prenosa lastništva. V raziskavi je bila uporabljena kvalitativna paradigma raziskovanja. Rezultati kažejo, da ohranjanje aktivnih vlog, povezanosti s podjetjem in sodelovanja v načrtovanju nasledstva pozitivno vpliva na izkušnje upokojitve, občutek lastne vrednosti ter kontinuiteto organizacijskega znanja. Nasprotno lahko pomanjkanje podpore, nenaden odklop od delovnega okolja in izključitev iz procesa načrtovanja nasledstva vodijo v občutke izgube, negotovosti ter zmanjšanja vrednosti pridobljenih izkušenj. Iz ugotovitev lahko sklepamo, da profesionalna identiteta ostaja ključen del identitete tudi po upokojitvi, kar nakazuje na pomen premišljene in podporne tranzicije v upokojensko vlogo ter na vrednost vključujočega načrtovanja nasledstva, ki spodbuja ohranitev povezanosti z organizacijo.

Title:Transition to Retirement: Involvement in Succession Planning and Changing Professional Identity
Abstract:
This Master's thesis investigates the experiences of transitioning to retirement, the changes in professional identity within the transition to retirement, and involvement in succession planning in the workplace. The research problem is relevant due to the increasing proportion of older employees and the need to ensure continuity of work. The purpose of the thesis was to explore the experiences of involvement in succession planning in the workplace and the experiences of changing professional identity during the transition to retirement. The analysis of professional literature revealed that no research in Slovenia comprehensively addresses the transition to retirement, changes in professional identity, and succession planning as interrelated concepts. Existing studies are primarily limited to individual aspects, such as the transition to retirement or succession planning in the context of family businesses or ownership transfers. The study employed a qualitative research paradigm. The results show that maintaining active roles, connection with the company, and participation in succession planning positively influence the experience of retirement, the sense of self-worth, and the continuity of organizational knowledge. Conversely, a lack of support, a sudden disconnection from the work environment, and exclusion from the succession planning process can lead to feelings of loss, uncertainty, and a diminished sense of the value of acquired experience. The findings suggest that professional identity remains a crucial part of an individual's identity even after retirement, highlighting the importance of a thoughtful and supportive transition to the retirement role and the value of inclusive succession planning that fosters a sense of connection with the organization.
