Abstract
Zaradi vedno večjega števila delavcev, ki delo opravljajo na daljavo, in neenotnih ugotovitev raziskav, ki raziskujejo prijateljske odnose na delovnem mestu, smo se odločili preučiti povezanost prijateljstva na delovnem mestu in delovne zavzetosti pri delu na daljavo. Prijateljstvo na delovnem mestu opredeljujemo kot prostovoljen neizključujoč medosebni odnos med osebami na delovnem mestu, ki vključuje vzajemno zaupanje, naklonjenost in deljene vrednote in zanimanja. Gre za dvodimenzionalni konstrukt, ki vključuje priložnosti za prijateljstvo in razširjenost prijateljstva. Delovno zavzetost pa opredeljujemo kot pozitivno in izpolnjujoče, z delom povezano stanje duha, za katerega so značilni vitalnost, predanost in vpetost. Zanimal nas je odnos med prijateljstvom na delovnem mestu, obsegom dela na daljavo in delovno zavzetostjo. Odločili smo se za kombinirano metodo raziskovanja in na podlagi vzorca 157 zaposlenih v Sloveniji aplicirali Lestvico prijateljstva na delovnem mestu in Lestvico delovne zavzetosti. Prijateljske odnose pri 11-ih delavcih na daljavo smo nato raziskali še s polstrukturiranimi intervjuji. Ugotovili smo, da se dimenzija priložnosti za prijateljstvo pozitivno povezuje z delovno zavzetostjo. Povezanosti obsega dela na daljavo in prijateljstva na delovnem mestu nismo dokazali. Je pa sodeč po rezultatih magistrske raziskave obseg dela na daljavo moderator odnosa med priložnostmi za prijateljstvo v organizaciji in delovno zavzetostjo, in sicer na način, da je povezanost močnejša pri osebah, ki delajo na daljavo v manjšem obsegu. Kvalitativni del raziskave je pokazal, da imajo udeleženci s prijateljskimi odnosi na delovnem mestu pozitivne izkušnje in menijo, da bi jih morali spodbujati tudi na organizacijskem nivoju. Polstrukturirani intervjuji so nam dali tudi globlji vpogled v prijateljske odnose, ki jih v službi sklepajo delavci na daljavo, in načine za vzdrževanje teh odnosov v virtualnem okolju.

Title:Workplace friendships and work engagement while teleworking
Abstract:
Due to an increase of remote work and inconsistent findings of research on workplace friendships, we decided to examine the connection between workplace friendships and work engagement in remote settings. Workplace friendship is defined as a voluntary, non- exclusive interpersonal relationship between individuals at work, involving mutual trust, affection, shared values, and interests. It is a two-dimensional construct that includes friendship opportunities and friendship prevalence. Work engagement is defined as a positive and fulfilling, work-related state of mind characterized by vigor, dedication and absorption. We examined the relationship between workplace friendships, the extent of remote work and work engagement. We chose a mixed research method and applied the Workplace Friendship Scale and Utrecht Work Engagement Scale to a sample of 157 employees in Slovenia. We then explored workplace friendships among 11 remote workers through semi-structured interviews. Through statistical analysis we found that the dimension friendship opportunities is positively related to work engagement. However, we did not find a significant connection between the extent of remote work and workplace friendships. Nevertheless, we found that the extent of remote work moderates the relationship between friendship opportunities and work engagement, specifically, the association is stronger among individuals who engage in remote work to a lesser extent. The qualitative part of the research revealed that participants have positive experiences with workplace friendships and believe that such friendships should also be encouraged by organizations. The semi-structured interviews provided a deeper insight into workplace friendships among remote workers and ways to maintain these relationships in a virtual environment.
