Abstract
Zaradi trenutnih socialnih, družbenih in gospodarskih razmer se pojavlja potreba po spremembi delovnega časa. Večina držav sicer omogoča individualni dogovor o krajšem delovnem času, kjer velja načelo sorazmernosti, pojavlja pa se težnja k sistemski uvedbi krajšega delovnega časa. V primeru sistemske uvedbe gre za spremembo delovnega časa na ravni organizacije oz. države, pri čemer plača, delovna doba in preostale ugodnosti ostanejo nespremenjene. Velika količina poskusov sistemske uvedbe krajšega delovnega časa dokazuje, da bi le-ta lahko prinesel mnoge pozitivne učinke. V preteklih raziskavah so poročali o zvišanju splošnega blagostanja, boljšem spancu, upadu stresa in anksioznosti, zvišanju produktivnosti, lažjem usklajevanju dela in družine itd. S tem namenom smo se v naši raziskavi odločili opazovati spremembe pri zaposlenih ob prehodu iz 8 na 6-urni delovnik. Zanimali so nas učinki sistemske uvedbe 6-urnega delovnika na zadovoljstvo z življenjem, zadovoljstvo z delom in posameznimi vidiki delovne situacije, delovno zavzetost, delovno uspešnost ter konflikt med delom in družino. Podatke smo zbirali longitudinalno, v treh različnih časovnih obdobjih. Uporabili smo tako kvantitativni (baterija šestih vprašalnikov) kot kvalitativni (metoda fokusnih skupin) pristop. Na vzorcu dvanajstih udeležencev smo ugotovili, da se je ob sistemski uvedbi 6-urnega delovnika zvišalo zadovoljstvo z življenjem ter zmanjšal konflikt med delom in družino. Postopoma se je zviševalo tudi zadovoljstvo s posameznimi vidiki delovne situacije, delovna zavzetost in delovna uspešnost, vendar razlike med merjenji za potrditev hipotez niso bile dovolj velike. Gre za prvo slovensko longitudinalno raziskavo o sistemskem uvajanju 6-urnega delovnika, s katero želimo prispevati k boljšemu razumevanju učinkov krajšega delovnega časa na zaposlene in delodajalcem omogočiti podrobnejši vpogled v prakso.

Title:Longitudinal research on the effects of the 6-hour workday on employees
Abstract:
Due to the current social, societal, and economic situation there is a need for reducing the working hours. While most countries allow individual working hours’ arrangement, which is subject to the principle of proportionality, they are now striving towards a systemic introduction of a shorter work schedule. A systemic introduction entails a change of working hours at the level of the organization or country, with wages, years of service and other benefits remaining unaffected. Numerous attempts to introduce shorter working hours have shown many positive effects with past researches reporting an improvement in general well-being and sleep, decreased stress and anxiety, higher productivity, better work life balance etc. Following previous researches, we decided to observe changes in employees during their transition from 8 to 6-hour workday. We were interested how the 6-hour workday affects life satisfaction, job satisfaction, and individual aspects of the work situation, employee engagement, work performance, and the conflict between work and family. The longitudinal data was collected in three separate periods with both the quantitative method (six questionnaires) and qualitative method (focus groups). The sample of twelve individuals showed that a 6-hour workday increased life satisfaction and reduced conflict between work and family. Job satisfaction, employee engagement, and work performance also gradually improved. However, the results were not significant and the hypothesis was not supported. This was the first Slovenian longitudinal research on the systemic introduction of a 6-hour workday with the goal of contributing to a better understanding of the effects of a shorter work schedule and providing employers with detailed insight into practice.
