Abstract
Namen magistrskega dela je analiza Organizacije X, ki se nahaja v obdobju hitre organizacijske rasti, temelji na znanju, je multinacionalna, obenem pa se kadrovska služba v njej šele vzpostavlja. Prek metodologije študije primera je bilo opravljenih enajst intervjujev z zaposlenimi na vodilnih položajih Organizacije X. Raziskovalna vprašanja se nanašajo na raziskovanje rastnih bolečin, ki jih zaposleni opažajo v organizaciji, na načine upravljanja z znanjem v organizaciji in na kulturne razlike, ki jih zaposleni opažajo. Raziskano je bilo tudi področje skrbi za zaposlene in vpliva vzpostavljanja kadrovske službe na delo zaposlenih v Organizaciji X. Rezultati kažejo, da zaposleni opažajo rastne bolečine na področjih sistemov in procesov, kadrovanja, komunikacije ter produkta. Prisotni so zametki upravljanja z znanjem, vendar je potreben sistematičen pristop, pozitivno pa je, da zaposleni nimajo težav z deljenjem znanja. Multinacionalnost Organizacije X je opazna pri kulturnih razlikah med zaposlenimi in pri časovnih razlikah, vendar so zaposleni pripravljeni vlagati čas v vzdrževanje medosebnih odnosov. Zaposleni v Organizaciji X najbolj cenijo sproščenost, prostor za dialog in fleksibilen delovni čas. Najopaznejše izboljšave, ki jih je prinesla vzpostavitev kadrovske službe, zajemajo sistematično iskanje in selekcijo kadra, sistem uvajanja zaposlenih ter izboljšanje komunikacije med zaposlenimi. Zaposleni v prihodnosti od kadrovske službe pričakujejo izvajanje spremljanja razvoja zaposlenih, selektivno zaposlovanje ter vzpostavitev sistema motiviranja in nagrajevanja.

Title:Strategic formation of the human resources function in a growing knowledge-based organization
Abstract:
The purpose of the master's thesis is to analyse Organization X, which is currently in a period of rapid organizational growth. Organization X is also based on knowledge and it is multinational. In addition, the human resources department is just being established. Eleven interviews with employees in leadership positions of Organization X were conducted through the case study methodology. Research questions are providing insight into the growth issues of Organization X,. Forms of knowledge management and cultural differences are also part of the research. The area of employee care and the effect of the establishment of the human resources department were also topics of discussions with the interviewed employees. The results show that employees are noticing organisational growing pains in various areas. The foundations of knowledge management are present, but a systematic approach is needed. Positive finding is, that the employees do not have a problem with knowledge sharing. Multinationalism of Organization X is noticeable in cultural differences among employees and in different time zones, but employees are willing to find and invest their time in maintaining interpersonal relationships. Most valued employee benefits in Organization X are relaxed work environment, an openness for a dialogue, and flexible working hours. The most noticeable improvements brought by the establishment of the human resources department include a more systematic process of search and selection of new employees, advanced onboarding process, and increased communication between employees. The most common expectations towards the human resources department in the future were related to employee development monitoring, selective recruitment and implementation of employee reward system.
