Abstract
Magistrska naloga raziskuje organizacijsko klimo in zadovoljstvo zaposlenih na osnovni šoli ter povezuje ugotovitve s problemom deficitarnosti učiteljskega kadra in potrebami po spremembah v šolskem sistemu. V teoretičnem delu so obravnavani pojmi organizacijske klime in kulture, zadovoljstva zaposlenih ter pomen teh dejavnikov v kontekstu osnovne šole. Naloga izpostavlja, da je v sodobnem času zadovoljstvo na delovnem mestu vse pomembnejše, saj zaposleni ne cenijo več zgolj ekonomske stabilnosti, temveč tudi počutje na delovnem mestu. Namen naloge je raziskati stanje organizacijske klime ter zadovoljstva zaposlenih na osnovni šoli, preučiti, kako se pojma v praksi povezujeta ter kako obstoječe stanje vpliva na mnenja zaposlenih o trenutni problematiki deficitarnosti. Empirični del naloge tako vključuje raziskavo na izbrani osnovni šoli, podatki so zbrani s pomočjo anketnega vprašalnika. Ugotovitve kažejo, da sta organizacijska klima in zadovoljstvo zaposlenih na izbrani osnovni šoli na visoki ravni. Kljub temu večina učiteljev razmišlja o menjavi poklica, kar je povezano z dolžino delovne dobe: učitelji s krajšo delovno dobo pogosteje razmišljajo o menjavi delovnega mesta. Rezultati raziskave kažejo, da je zadovoljstvo zaposlenih ključno za zadržanje kakovostnega kadra, pri čemer učitelji kot najpomembnejši faktor ocenjujejo medsebojno povezanost in zaupanje na delovnem mestu. Kot najpomembnejši dejavnik za povečanje privlačnosti poklica pa učitelji navajajo višje vrednotenje njihovega dela v smislu prihodkov. V primerjavi z izsledki drugih raziskav sem ugotovila, da so pomembni dejavniki za zadovoljstvo tudi možnosti za stalno učenje, profesionalni razvoj in uravnoteženost med delom in zasebnim življenjem. Na podlagi rezultatov je v zaključnem delu naloge narejen predlog o morebitnih spremembah v šolskem sistemu, ki bi izboljšale delovno okolje in posledično vplivale na privlačnost pedagoškega poklica.

Title:Organisational Climate and Employee Satisfaction in a Primary School
Abstract:
The master's thesis explores the organizational climate and employee satisfaction in a primary school setting, linking the findings with the issue of teacher shortage and the need for systemic changes within the educational system. The theoretical part addresses concepts of organizational climate and culture, employee satisfaction, and the importance of these factors in the context of a primary school. The thesis highlights that in modern times, workplace satisfaction has become increasingly important, as employees now value not only economic stability but also their well-being in the workplace. The purpose of the thesis is to investigate the state of organizational climate and employee satisfaction in a primary school, examine how these concepts are practically related, and how the current state affects employees’ perceptions regarding the ongoing issue of teacher shortage. The empirical part of the thesis includes a study conducted at a selected primary school, with data collected through a survey questionnaire. Findings indicate that the organizational climate and employee satisfaction at the selected primary school are at a high level. Despite this, a majority of teachers are considering changing their profession, which is linked to the length of their service – teachers with shorter service duration are more likely to consider changing their job. The research results show that employee satisfaction is crucial for retaining quality staff, with teachers identifying interpersonal relationships and trust at the workplace as the most important factors. For increasing the attractiveness of the profession, teachers consider higher valuation of their work, in terms of salary, as the most important factor. Compared to the findings of other studies, it was found that important factors for satisfaction also include opportunities for continuous learning, professional development, and work – life balance. Based on the results, the conclusion of the thesis offers a proposal for potential changes in the school system that could improve the work environment and consequently influence the attractiveness of the teaching profession.
