Abstract
To magistrsko delo se osredotoča na proces opuščanja znanja delavcev med uvajanjem v delovno organizacijo. Namen je raziskati primer nekdanjih vojakov, ki se uvajajo v civilno delovno organizacijo. Preučeval sem, kakšni so proces, ovire in pomagala pri opuščanju znanja ter kako lahko glede na to izboljšamo proces uvajanja. Za pridobitev podatkov so bili uporabljeni polstrukturirani intervjuji z nekdanjimi vojaki. Rezultati kažejo, da proces opuščanja znanja nekdanjih vojakov vključuje samozavedne načine in okoljske odzive kot načine zavedanja ter kognitivna in vedenjska opuščena znanja. Pri opuščanju znanja jih ovirajo pomanjkanje zanesljivih virov informacij, percepcija o nekdanjih vojakih, nesprejemajoča organizacijska kultura, izključno vojaški socialni krog in usidranost prejšnje rutine. Pri opuščanju znanja jim pomagajo mentor, odprta organizacijska kultura, povratne informacije, časovna razporeditev, 'sotrpin', zavestnost, proaktivnost in pogovor s partnerjem ali partnerko. Uvajanje bi po mnenju nekdanjih vojakov v kontekstu opuščanja znanja izboljšali z določanjem časa in prostora za odprt pogovor, s prilagajanjem posamezniku, uvedbo podporne skupine vojakov, stalno prisotnim mentorjem in boljšo časovno razporeditvijo nalog.

Title:Importance and challenges of unlearning in the context of onboarding workers into working organizations: a case study of military veterans
Abstract:
This master’s thesis investigates the process of unlearning during onboarding. The research aims to explore the case of military veterans who are being onboarded into civilian workforce. The research questions relate to the process, barriers, and facilitators of unlearning and ways of optimizing the onboarding process accordingly. Semi-structured interviews with military veterans were employed to explore their lived experiences. Findings indicate that the unlearning process of military veterans includes awareness through environmental responses and self-conscious ways of awareness, as well as cognitive and behavioral unlearning. Barriers to unlearning include a lack of reliable sources of information, perceptions of military veterans, unaccepting organizational culture, exclusively military social circle and the embeddedness of previous routines. Facilitators to unlearning include a mentor, an open organizational culture, feedback, time allocation, 'comrade in suffering', awareness, proactivity and conversation with a partner. According to military veterans, the onboarding process in the context of unlearning could be improved by allocating time and space for open discussions, tailoring the process to the individual, peer support groups, providing continuous mentorship and implementing a better time allocation of tasks.
