Abstract
V magistrski nalogi sem želela preučiti odnose med konstrukti delovne zavzetosti, glasu zaposlenega in psihološke varnosti. Zanimalo me je, ali obstaja povezanost med omenjenimi konstrukti in ali lahko učinek psihološke varnosti na delovno zavzetost razložim s pomočjo mediacijske spremenljivke glasu zaposlenega. Prav tako sem si zastavila raziskovalno vprašanje, ali na zaznavanje psihološke varnosti vplivajo demografske spremenljivke, kot so spol, starost in dosežena stopnja izobrazbe. V raziskavo je bilo vključenih 198 polnoletnih redno zaposlenih posameznikov, ki so rešili spletni vprašalnik. Za merjenje delovne zavzetosti sem uporabila vprašalnik delovne zavzetosti – kratka oblika, za merjenje glasu zaposlenega sem uporabila lestvico glasu zaposlenega, za merjenje psihološke varnosti pa lestvico psihološke varnosti. Ugotovila sem, da obstaja pozitivna povezava med vsemi tremi konstrukti. Delovna zavzetost je bila statistično pomembno pozitivno povezana s psihološko varnostjo in glasom zaposlenega in psihološka varnost je bila statistično pomembno pozitivno povezana z glasom zaposlenega. Analiza mediacije ni bila potrjena v celoti, saj je imela psihološka varnost tako posreden kot neposreden učinek na delovno zavzetost, zato je imel glas zaposlenega le delno mediacijsko vlogo. Rezultati so pokazali tudi, da med izbranimi demografskimi spremenljivkami na zaznavanje psihološke varnosti pomembno vpliva samo spol. Izkazalo se je, da moški zaznavajo statistično pomembno višjo stopnjo psihološke varnosti kot ženske. Rezultati magistrskega dela prispevajo k boljšemu razumevanju odnosa med koncepti delovne zavzetosti, glasu zaposlenega in psihološke varnosti, kar je koristno tako za psihološko teorijo kot tudi za delovne organizacije, kjer si kadrovski strokovnjaki in vodstvo s pomočjo politik, praks in strategij prizadevajo ustvarjati boljše delovno okolje za zaposlene.

Title:Connection between work engagement, employee voice and psychological safety
Abstract:
In my master's thesis I wanted to examine the relationships between the constructs of work engagement, employee voice, and psychological safety. I was interested in the existence of connection between these constructs and a possibility to explain the influence of psychological safety on work engagement through the mediating variable of employee voice. I also stated a research question about a possible influence of certain demographic variables such as gender, age, and education level on perception of psychological safety. The study included 198 full-time employed individuals, aged 18 years or older, who completed an online questionnaire. For measuring work engagement I used the Work engagement questionnaire – short form, for measuring employee voice I used the Employee Voice six-item scale and for measuring psychological safety I used Psychological Safety Scale. I confirmed a positive correlation between all three constructs. Work engagement was statistically significantly positively associated with psychological safety and employee voice, and psychological safety was statistically significantly positively associated with employee voice. The mediation analysis was not fully confirmed, as psychological safety indirectly and directly affected work engagement, with employee voice having only a partially mediating role. The results also showed that among the observed demographic variables only gender affects perceptions of psychological safety, while age and education level do not. It turned out that men perceive a statistically significantly higher level of psychological safety than women. The results of the master's thesis contribute to a better understanding of the relationship between work engagement, employee voice, and psychological safety, which will be useful both in psychological theory and in practice.
