Povezava smisla pri delu z zunanjo in notranjo delovno motivacijo

Abstract
V magistrskem delu sta predstavljena pojma smisla pri delu ter zunanja in notranja motivacija pri delu ter njuna povezanost. Analizirala sem, kako so raziskovalci na področju psihologije, filozofije in organizacijske psihologije razlagali pojme smiselnosti pri delu, smisla, smisla življenja, motivacije, angažiranosti. Cilj magistrskega dela je bil pregled pojmovanj smisla dela kot samostojnega konstrukta ter povezava z motivacijo pri delu. Pred izvedbo raziskave sem v slovenski jezik prevedla Vprašalnik smisla pri delu (WAMI; Steger idr., 2012), ki sem ga uporabila za ugotavljanje razlik v zaznavanju smisla pri delu med zaposlenimi v javnem in zasebnem sektorju. Uporabila sem tudi Vprašalnik zunanje in notranje delovne motivacije (WEIMS; Gagné in Deci, 2005), ki temelji na teoriji samodoločenosti. Pri prirejanju Vprašalnika smisla pri delu je sodelovalo 349 oseb. V drugem delu sem izvedla dve fokusni skupini, sodelovalo je 10 moških in 14 žensk, pri čemer sem se osredotočila na razumevanje smiselnosti pri delu med ljudmi različnih poklicev. Rezultati so pokazali, da zaposleni iz različnih sektorjev pojmujejo smisel pri delu na drugačen način, kar je odvisno od narave njihovega dela, izkušenj, komunikacije na delovnem mestu in odnosov z vodstvom. V obeh fokusnih skupinah sem ugotovila, da se smisel pri delu v večji meri povezuje z notranjo in ponotranjeno motivacijo kot z zunanjo. Finančni vidik dela, kot sestavni del smisla pri delu, se je izkazal za pomembnega pri zaposlenih v zasebnem sektorju. Zaposleni v javnem sektorju pa so pogosteje poudarjali pomen komunikacije in povratne informacije s strani vodstva ter svojih podrejenih.

Title:Meaningful work connection to the extrinsic and intrinsic work motivation
Abstract:
The master’s thesis presents the concepts of meaningful work, external and internal work motivation and connection between them. I investigated how researches from different fields like psychology, philosophy and organizational psychology understood concepts of meaningful work, meaning, meaning of life, motivation, engagement. The aim of the thesis was to review the concept of meaningfulness of work as a specific construct and how it relates to motivation at work. During the research, I translated The Work and Meaning Inventory (WAMI; Steger et al., 2012) into the Slovenian language and implemented it in the second step of the research. During which I studied essential differences in understanding meaningful work connected with work motivation in groups of workers who are employed in public and private sectors. I also used Work Extrinsic and Intrinsic Motivation Scale (WEIMS; Gagné and Deci, 2005), that is based on self-determination theory. 349 people cooperated during the adaptation of The Work and Meaning Inventory (WAMI; Steger et al., 2012). In the second part of my research I carried out 2 focus groups in which 10 men, 14 women participated. Results demonstrated that employees in the different sectors understand meaningful work differently, that depends on the nature of their work, experiences, communication at the work place and with management. In both groups I discovered that meaningful work is more connected to the internal or internalized motivation rather than with external one. Financial view of the work was proved to be more important for the workers from the private sector. Employees in public sector emphasized communication and feedback from management and pupils.
